Mengapa Inovator Sering Kalah Suara?
Menjadi inovator dalam organisasi berarti siap menanggung risiko yang sering tidak terlihat. Rogers (2003) menegaskan inovator adalah minoritas berani, tetapi dalam organisasi mereka kerap dianggap “bikin ribet.” Hasil yang belum pasti membuat atasan dan kolega memilih cara lama yang terasa aman. Heidenreich & Spieth (2013) menyebutnya innovation resistance: penolakan ide baru hanya karena dianggap mengganggu kenyamanan kerja.
Lebih tajam lagi, inovasi sering bertabrakan dengan struktur kekuasaan. Bourdieu (1993) melihat organisasi sebagai arena perebutan modal sosial dan politik. Gagasan baru memicu resistensi dari mereka yang sudah nyaman dengan status quo. Realitanya jelas terlihat di birokrasi: anak muda yang menawarkan sistem baru ditolak senior dengan alasan “cara lama sudah cukup.” Kegagalan inovasi di sini bukan soal kualitas ide, tetapi soal benturan kepentingan.
Risiko lain adalah psikologis. Edmondson (2019) menekankan pentingnya psychological safety, namun banyak organisasi justru menciptakan kultur takut. Inovator dicemooh sebagai idealis atau pembangkang, hingga memilih diam. Banyak ide mati bukan karena tidak relevan, tetapi karena organisasi menutup ruang keberanian untuk mencoba.
Terakhir, ada risiko innovation misfit: ide muncul lebih cepat daripada kesiapan organisasi. Christensen (1997) menyebut kegagalan sering terjadi bukan karena ide salah, melainkan karena timing buruk. Contohnya, seseorang yang mengusulkan cara kerja lebih lincah, misalnya, sering dianggap “tidak paham prosedur” sehingga terintimidasi untuk kembali mengikuti pola lama. Ide benar bisa mati jika konteks, kesiapan, dan koalisi tidak dibangun sejak awal. Inilah tamparan terkeras bagi organisasi: kebenaran gagasan tidak ada artinya tanpa kesiapan sistem.
